摘要

目的运用社会认同理论,本研究旨在通过考虑倦怠的中介作用,检验负责任领导如何预测离职意向。设计/方法/方法收集213名葡萄牙医护人员的样本,并通过偏最小二乘结构方程建模进行分析。调查结果表明,负责任的领导与离职意向之间存在负相关关系。倦怠与离职意向呈正相关,而负责任的领导与倦怠呈负相关。倦怠也在一定程度上调节了负责任的领导层与离职意图之间的联系。独创性/价值研究结果通过表达负责任的领导在减少工作情绪衰竭和人格解体方面的作用,从而减轻离职意愿,为医疗保健背景下的领导动态提供了一个新的视角。
