摘要

目的探讨难相处同事对员工离职意向的影响。此外,本研究还探讨了员工对难相处同事的态度、组织支持感知和情感承诺在难相处同事与离职倾向的关系中的作用。设计/方法/途径基于刺激-有机体-反应理论,通过感知组织支持和情感承诺,建立了难相处同事与员工离职倾向之间直接和间接联系的理论模型。通过对澳门银行业343名中国员工的问卷调查,对模型进行了验证。结果偏最小二乘结构方程模型(PLS-SEM)显示,难相处同事显著影响员工对难相处同事的态度。员工对难相处同事的态度对离职倾向有小而显著的影响,而组织支持感和情感承诺在难相处同事态度与离职倾向之间起中介作用。本研究首次运用刺激-有机体-反应理论来表征难相处同事对离职倾向的影响。幸运的是,感知组织支持和情感承诺能够减轻困难同事对离职倾向的影响。
