Abstract

The more capable a person is, the happier he/she is at work? Our consciousness and previous relevant studies seem to agree with this view. But why in reality, many competent people are unhappy at work, complaining and leaving their jobs? What are the psychological or organizational factors that contribute to this? 基于心理与组织因素的服务人员岗位胜任力对工作幸福感的影响
一个人越有能力,他/她在工作中就越快乐?我们的意识和以往的相关研究似乎都同意这一观点。但在现实中,为什么许多能干的人对工作不满意,抱怨和辞职?造成这种情况的心理或组织因素是什么?本文以328份服务主管-员工匹配问卷为样本,从心理所有权(心理学视角)的中介作用和POS(组织视角)的调节作用两方面验证岗位胜任力与工作幸福感的作用机制。研究结果表明:岗位胜任力显著影响工作幸福感,心理所有权变量在二者关系中起显著中介作用;职位能力正向影响员工的心理所有权;心理所有权正向影响工作幸福感,感知组织支持负向调节工作幸福感。研究结果为管理者提高员工的心理拥有权,提高员工的工作幸福感提供了重要的理论支持,也为提高组织支持,留住和用好人才提供了新的思路。
