This study aims to explore the relationship between work–leisure facilitation (WLF) and turnover intention and the role of positive emotions and perceived supervisor support in this relationship.\n\n\nDesign/methodology/approach\nIn this study, the method of multipoint data collection was adopted to measure the subjects; 180 employees were sampled for 5 consecutive working days, and a multilevel structural equation model was established for analysis.\n\n\nFindings\nThe results show that WLF is negatively related to turnover intention, and positive emotions play a mediating role in this relationship. Perceived supervisor support significantly positively moderates not only the relationship between WLF and positive emotions but also the indirect effect of WLF on turnover intention through positive emotions.\n\n\nOriginality/value\nBased on affective events theory, this study explored the relationship between WLF and turnover intention and its mechanism by using the daily diary sampling method for the first time, to the best of the authors’ knowledge. 摘要

工作和休闲作为重要的活动领域,在个人生活中扮演着重要的角色。然而,以往的研究大多只关注工作对休闲的干扰和负面影响,很少关注工作的促进作用和工作对休闲的积极作用。鉴于以往研究的不足,本研究着重研究工作对休闲的促进作用及其对个体心理的影响。本研究旨在探讨工作-休闲促进(WLF)与离职倾向的关系,以及积极情绪和感知上司支持在这一关系中的作用。设计/方法学/方法本研究采用多点数据采集法对被试进行测量;抽取180名员工连续5个工作日,建立多层次结构方程模型进行分析。结果发现:工作效率与离职倾向呈负相关,积极情绪在此关系中起中介作用。感知上司支持不仅显著正向调节工作效率与积极情绪的关系,而且显著正向调节工作效率通过积极情绪对离职倾向的间接影响。原创性/价值本研究以情感事件理论为基础,在笔者所知的范围内,首次采用日常日记抽样的方法,探讨了工作效率与离职倾向的关系及其机制。研究结果不仅加深了对情感事件理论的理解,也为降低员工离职意愿提供了管理建议。
