The study adopted an explanatory research design, using a purely quantitative approach. The target population comprised of all managers of registered hotels in the Central Region of Ghana. Data were collected through a self-administered survey questionnaire. The available data were analyzed using Structural Equation Modelling. It was established that strategic HRM practices have a positive influence on employee competencies, which in turn has a significant positive effect on competitive advantage. As a consequence, it was concluded that internal capabilities and competencies are the major sources of sustainable competitive advantage in the hospitality industry in Ghana. The effect of strategic HR practices on competitive advantage was, however, found to be insignificant. 摘要

本研究的主要目的是研究战略人力资源实践对加纳中部地区酒店竞争力的影响。第二个目标是评估员工胜任力在战略人力资源实践与竞争优势之间的中介作用。本研究采用解释性研究设计,采用纯定量方法。目标人群包括加纳中部地区所有注册酒店的管理人员。数据通过自我管理的调查问卷收集。利用结构方程模型对现有数据进行分析。研究发现,战略性人力资源管理实践对员工胜任力有积极影响,而员工胜任力又对竞争优势有显著的积极影响。因此,得出的结论是,内部能力和胜任能力是加纳酒店业可持续竞争优势的主要来源。然而,战略人力资源实践对竞争优势的影响并不显著。这些发现要求酒店业的管理者不断采用战略性人力资源实践,如培训和发展活动,将激励性薪酬与绩效挂钩,为员工提供灵活的薪酬结构,并在员工薪酬方案中推广基于技能的薪酬元素。
