By analyzing the two-stage data of 233 paired samples of team members and leaders, the results showed that: Work time autonomy was significantly positively correlated with creative behavior and taking charge of team members, and work method autonomy was significantly positively correlated with creative behavior and taking charge of team members, while the interaction between work time autonomy and work method autonomy was significantly positively correlated with the team members' taking charge; the interactions among work time autonomy, work method autonomy and innovative job requirements positively affect team members' creative behavior and taking charge; while the interactions among work time autonomy, work method autonomy and high performance expectations negatively affect team members' taking charge. 摘要

在数字智能时代,如何通过赋予工作自主权并提出相应的工作要求来提高研发团队成员的行为质量,是组织管理向数字智能转型过程中亟待解决的问题。本研究基于资源守恒理论,探讨了工作时间自主、工作方法自主和不同类型工作需求之间的交互作用对团队成员创新行为和担当的影响。通过对 233 个团队成员和领导者配对样本的两阶段数据进行分析,结果表明工作时间自主性与团队成员的创造性行为和担当显著正相关,工作方法自主性与团队成员的创造性行为和担当显著正相关,而工作时间自主性与工作方法自主性之间的交互作用与团队成员的担当显著正相关;工作时间自主性、工作方法自主性和创新性工作要求之间的交互作用对团队成员的创造性行为和担当产生正向影响;而工作时间自主性、工作方法自主性和高绩效期望之间的交互作用对团队成员的担当产生负向影响。本研究为数字化智能转型时期实现科学管理提供了一条途径。
