The sample included 308 supervisor-employee pairs from 20 high-tech companies in eight provincial regions of China. Structural equation modeling was used to test the proposed hypotheses. Results indicate that ethical leadership can significantly enhance employee creativity through the fully mediating roles of employees’ perceptions of leader-member exchange and organizational ethical climate. Moreover, leader-member exchange affects employee creativity directly as well as indirectly through the mediating role of organizational ethical climate. 摘要

在新冠肺炎疫情背景下,企业领导者面临着道德困境,面临着员工健康与经济绩效之间的紧张权衡。本研究从员工对工作情境的感知角度出发,利用领导-成员交换(感知的社会因素)和组织伦理氛围(感知的情境因素)作为中介,考察了伦理型领导在COVID-19大流行期间增强员工创造力的方式。样本包括来自中国8个省区20家高科技公司的308对主管-员工。采用结构方程模型对提出的假设进行检验。结果表明,伦理型领导可以通过员工对领导-成员交换的感知和组织伦理氛围的充分中介作用显著提升员工创造力。此外,领导-成员交换通过组织伦理气氛的中介作用直接或间接地影响员工创造力。这项研究为将道德领导与员工创造力联系起来的过程提供了见解,并为在COVID-19大流行危机等情况下提高员工创造力的方法提供了实用建议。
