摘要

本文考察了组织公平感、外部声望、组织认同和工作投入之间的关系。数据采用问卷调查的方式收集,采用方便的抽样方法。结构方程模型的结果表明,如果员工认为这个组织是公平和有声望的,他们就更有可能认同这个组织,因此他们在工作中更投入。感知到的组织公正和外部声望塑造了组织的积极体验,满足了员工对发展积极自我形象的需要,从而导致个人对组织的认同,并间接地提高了员工的敬业度。除了理论贡献外,本研究的发现也可用于组织发展干预计划。
