摘要

从长远来看,职业激情和学习目标导向都是个体在职业领域取得优异成绩的关键。本研究以自我调节理论和社会学习理论为基础,通过考察工作自我效能感对工作绩效的中介作用和工作经验对工作绩效的调节作用,探讨二者对工作绩效的影响。本文以台湾某大型电脑通讯公司员工为研究对象,进行实证分析。本研究发现,工作经验对工作自我效能感的发展具有双刃剑效应。一方面,工作经验丰富的人拥有更大的智慧,这可能会激发他们对职业有意义的联系感(即更容易受到职业激情的影响)。另一方面,过度依赖的工作经验越多,他们为实现工作绩效目标而持续学习的动机越容易下降(即对学习目标导向的影响越小)。
