摘要

利用对中国737名组织员工的调查数据,本研究表明,矛盾的领导行为可以显著而积极地预测员工的核心自我评价和对内部人地位的感知。同时,内部人状态认知对员工的核心自我评价有显著正向预测作用,并在矛盾领导行为对员工核心自我评价的影响中起到中介作用。提高感知心理安全水平可以增强矛盾领导行为与感知内部地位对核心自我评价的影响之间的关系。管理者可以通过让员工将自己视为组织中的内部人员来提高他们自相矛盾的领导技能,直接有效地提高员工的核心自我评价,也可以增强员工的归属感。管理者需要为团队成员创造一个安全的氛围;相互尊重和信任的环境可以有效地催化矛盾领导行为对员工核心自我评价的积极影响。
