摘要

运用资源守恒理论,考察了家长式领导中的专制领导成分如何与仁慈领导和道德领导两个维度相互作用,共同通过心理安全影响员工绩效。我们对中国广东省不同行业的417名上下级员工进行了调查。结果表明,家长式领导在专制领导成分与员工任务绩效、对个人的组织公民行为、对组织的组织公民行为之间起负向中介作用。此外,专制领导成分通过员工的心理安全感对其任务绩效和组织公民行为的间接影响被仁慈领导成分调节。本研究的发现进一步理解了家长式领导如何影响员工绩效。
