The findings suggest that job characteristics and job stress significantly and negatively influence intention to stay; while job stress mediate the relationship between job characteristics and intention to stay significantly; and peer & supervisor support moderate the relationship between job characteristics and intention to stay. 摘要

本研究旨在探讨工作特征与工作压力对留守意愿的影响,以及工作压力作为中介变量对工作特征和留守意愿的作用;以及研究同伴和主管支持作为调节变量对工作特征和留任意愿的作用。这项研究是对来自印尼五大电子商务公司的202名千禧员工进行的。数据采用SPSS上的Hayes宏观过程进行回归分析。研究结果表明,工作特点和工作压力对离职意愿有显著的负面影响;而工作压力显著地介导了工作特征与留职意愿之间的关系;同伴和上司的支持调节了工作特征与离职意愿之间的关系。因此,对于电子商务管理来说,确保员工装备精良至关重要;在人力和技术资源以及同行和主管的支持方面,并不断开发有趣的员工发展计划,以激励千禧一代员工发挥最大潜力。
